In our business, we have the privilege of talking to leaders all over the world and we get to see what's occupying their headspace over the last 10 years. It's fair to say that no issue has been more dominant than talent retention. It's incredibly hard to find good people, and the competition for talent is only going to get tougher as AI disruption accelerates in the coming years. This just underscores how critical it is to retain your top talent. And it's not just about the money. Sure, you have to pay your top people well, and if you have rare talent, you might even want to put the remuneration rulebook in the bottom drawer and pay them. So much that it prices them out of the job market. Your rare talent doesn't deliver 20% more value than the average or even 2200% more. McKinsey Research estimates that they deliver up to 800% more value than your average person. Is that worth paying for? Probably. Trouble is, they know how valuable they are and if they hate their job, even paying them well over the odds won't keep them there forever. There has to be more. And like everything in leadership, there are no silver bullets. You've just got to do the fundamentals really well. Here are five things you can do as a leader to make sure your most talented people don't go anywhere. Number one Give them clarity. Make sure they know exactly what you expect of them. Not just the what, but also the why, and let them work out the how for themselves to the greatest extent possible. Give them air cover. Don't let irrational shit flow downhill. Be a protective force to stop low value work from cluttering up their agenda. Don't let them toil away with busy work that makes little difference. Number three, don't micromanage them. As Jeffrey J. Fox says, you don't buy a dog and then bark yourself. Let your people do what they're paid to do. Then you monitor the outcomes. Number four, stretch them beyond their existing capability. But of course, be rational about it. This is not about workload, it's about performance and impact. Give them that feeling of being able to do something extraordinary. And finally, number five, be appreciative of their contribution and show it openly. Heartfelt targeted feedback can be just as effective as a bonus or a pay rise. Do these five things consistently and your top talent will thrive. And the fortuitous flip side is that if you do it well, your underperformers won't like it one little bit. And if they self select, it amplifies the positive culture even more.
